MOTIVATION INSIDE THE STATION


  • Achievement - It is nice to feel like something is accomplished or completed. Repetitive work, where nothing seems to change or ”happen,” makes people feel like they are not accomplishing anything and they begin to ask, ”what's the point?”

  • Possible Solutions: Set goals, introduce variety, put in place rewards or initiate a little healthy competition. Another way to break up the routine is through cross training.

  • Recognition - Often people feel like they do all of the work and get none of the recognition. On the flip side of not receiving recognition, employees may begin to believe if nobody sees the good things I do, what's going to make them see the bad things?

  • Possible Solutions: Employees should be personally recognized for their individual or team accomplishments. Find ways to make employees feel like a valuable team member as opposed to an anonymous cog in the machine. All employees should feel value and appreciation from the front desk greeter to the CEO.

  • Responsibility - Responsibility goes hand in hand with accountability and recognition. If people don't know what they are responsible for, then how do they know what they are suppose to be doing? Moreover, how would they have a sense of responsibility towards the team?

  • Possible Solutions: Clearly define expectations and designate each team member an area of responsibility that is related among all members.

  • Advancement: It is hard for people to get motivated when they feel like they have nowhere to go. If there is no room for advancement, the employee merely punches the clock until they can find something better.

  • Possible Solutions: Implement career paths and opportunity for advancement. This is especially applicable in large companies; small companies may not have room for formal avenues of advancement. Make career paths logical and based on merit, not based on favoritism or personal relationships, these kinds of advancements lower morale.

  • Respect: Most people spend more waking hours at work than with their families or doing things they enjoy. They feel like they are sacrificing their life to work or only work so they can afford their life. Recognize that employees are putting in eight to twelve hours of their valuable time each day for the company. If they are hard working, yet do not feel respected, soon they will be calling in sick, looking for another job and not caring about production or the development of new ideas.

  • Possible Solutions: Being marginalized, under appreciated and disrespected at work is a big deal. Sometimes all it takes is an acknowledgment, a personal thank you or an unexpected reward to improve attitudes.

    CRS 2010: “Listening occasions are the new pink.” From INSIDE RADIO


    In a PPM world, programmers are discovering just having high cume doesn’t mean ratings success.  How often they listen is more important than ever.  It also requires new strategies.

    Insights into maximizing ratings performance under electronic measurement were presented at the Country Radio Seminar this week in Nashville. “Brand drives 75% of usage; execution accounts for 25%,” Arbitron VP of programming services and development Gary Marince says. In other words, a station’s position is three times as important as its on-air execution in building ratings share. While “excellent in the moment” execution drives the duration of a listening occasion, a strong and desired market position — what a station is known for — drives the number of listening occasions. “After cume, listening occasions are the next big ratings factor,” Marince says. Cultivating that position turns on answering three key questions: Can listeners identify what the station is known for?  Does the station have a leadership position in the mind of the listener? Do listeners know who the station is for?  Marince says the old school way of increasing TSL by increasing the length of listening occasions has been replaced by a new strategy of increasing their amount.
    According to Media Monitors president/CEO Philippe Generali, 4%-5% of music radio listeners are switching stations in any given five-minute period. Station switching is higher at specific times of the day: the 8 am hour, lunchtime, and from 2:305:00 pm. Albright & O’Malley Consulting partner Jaye Albright says stations can minimize switching by placing drivers of listening occasions during those peak switching times.
    The session also reiterated a strategy presented in December at Arbitron’s annual Fly-In: two stop-sets an hour, each straddled across adjacent quarter hours, appear to maximize AQH performance. Placing commercial breaks at the top and bottom of the hour (or at 15 and 45 minutes past) would minimize temporary listener bounce and reduce missed quarter hours. The average station could increase its AQH performance by 35% by getting credit for all the quarter hours in which listeners heard the station.

    THIS WEEK I caught up with KNIX Country's Matt McAllister and am excited for you to get to know someone I really admire.   I have followed the career of Phoenix's KNIX Morning Show Co-Host for awhile now.  He is dedicated to putting the highest quality programming on the air. Matt is a very talented On-Air Personality who is in tune with the Country Music audience.  I was really excited about reading his submission for SocialMediology.com.  He really has a great understanding of how to integrate Social Media into Traditional Media and enhance the relationship with listeners.     HOW KNIX USES SOCIAL MEDIA

    Using social networking to promote your show isn’t just something that you “can” do, it’s something that you must do! The whole face of the radio game has completely changed in the last 10 years and we are seeing the marquis shows that couldn’t adapt to this new world get phased out. It’s unreal but you look at a market like San Diego, and every big name show has disappeared in the last few years…shows that have been around for 20 years or more, and dominated the market.

    Part of that is a result of the economy with radio companies no longer willing or able to spend millions of dollars on one show anymore. But I firmly believe that another component of these old school shows leaving the ring is the fact that some of them didn’t adapt to the way listeners want to interact with their radio talent nowadays. The old days of “listen from 6-10am” are over. In fact, the on-air part of our show is now about 1/3 of our total presence in our listeners lives. The other 2 moving parts to the equation are live appearances and social networking. These days people are so used to getting what they want instantly! You have to provide it or they will find it somewhere else. They want and expect total access and we, as talent should feel honored they want to share our lives with theirs.

    We post quizzes on Facebook and Twitter every morning to compliment what we are doing on the air. We also make use of an in-studio webcam and post daily blogs and updates on our website. In fact, as I sit here writing this article I’m having 5 to 6 conversations in Facebook IM with listeners who want to know what I’m doing right now. I handle most of the communication online for our show, and it’s a full time job. My iPhone blows up all day and I’m always posting updates and pictures to keep our audience engaged.

    Nowadays it’s not uncommon for me to watch tv shows with our listeners and share observations the night before we talk about the show on the air. It’s a great way to gather material and lines from our audience, there is also something comforting about staying connected all the time.

    Or maybe it’s just a sick addiction and I need help. Either way…it’s the industry standard for us now-so we better embrace it or find ourselves on the sideline…

    STOP THE IDEA OF A GENERATIONAL SPLIT AT COUNTRY

    Gloriana, Love and Theft, Rascal Flatts, Taylor Swift, Keith Urban, Carrie Underwood and more are enough to cover the young end of the Country life group musical appeal. When you talk about adding different flavors of music to the low end, more pop songs, not Country - You will have the same problem you have when you Sebastianize it and add Bob Seger, The Eagles and The Doobie Brothers to the 35+ end.

    Country life group members like Country music. The music style is so pop and non-traditional that you almost need to seek 90's songs that are real Country to off-set the margin of lean to the pop side of current Country songs. You will need to surround these hyper-pop Country songs with DOWN ON THE FARM, LITTLE BITTY, BOOT SCOOTIN' BOOGIE and WILD ONE. Non pop driven Country titles from 2000-2009 will work too. We are getting into trouble ignoring sound codes. We should never hear TIL SUMMER COMES into WILD AT HEART into LIFE IS A HIGHWAY. This is adding to the life groups dismay of the product.

    This should never be about monkey wrenching the music, make the station sizzle with the right imaging topicals, talent platform, marketing, promotions, morning show and more. Sean Ross has been experimenting with Pandora on his ROSS ON RADIO column to come up with several different Country hybrids. I embraced the idea of younger, mainstream and gold-based, but all being Country, not adding PEACEFUL EASY FEELING to the 35+ end or BUBBLY for the younger 18-24 end.

    THANKS FOR THE REFERENCE

    Before you use a friend or constituent as a personal and professional reference, you need to make sure what they are going to say. I have made the mistake of using people I thought were cool and close to the inner-circle and they end up talking too much to a prospective employer and aren’t sure on the facts. Those are situations I would like to discuss on a confidential level with the prospective employer. Not have them hear about it from someone who is claiming to promote your wireless well being.

    I recently ask someone to make a call on my behalf and for some reason, I never heard from the station. It’s a question of ego and jealousy – We have all done it. I have been asked about people and the first thing we flash to, did they screw me some how and what can I say disparaging about them? Look nobody is perfect and we have all made mistakes. This is such a competitive business, how are we to know what they are saying unless we ask them? Have someone call them pretending to be a hiring manager and you will find out – Or do you want to?

    Pair this down to three confidants and if you have Linkedin recommendations, use them as part of the process. Now you know why radio stations will only give the time you worked there, when someone calls for a reference for you. Safe guards and keeps both the station and you out of trouble.

    Wednesday Morning Meeting for February 24, 2010

    The best talent are left-brain thinkers; the best sales reps are right-brainers.  The left-brainers are the creative types--the ones who simply dazzle on the air; the right brainers are the business-savvy folks who dazzle clients and your bottom line.  So, (Seinfeld reference ahead) when the inevitable relationship between talent and client is formed, it can turn into a "bizarre-o" world of strained relations, broken promises, and unmet expectations.  


    Air talent by nature constantly seek positive attention--that's what makes them so good at what they do--but this need to receive positive feedback from those whom you have a business relationship with can be downright dangerous to the bottom line.  I see talent promise "extra mentions," work side deals for endorsements, and interfere with business decisions all the time--and they don't even realize it.  


    It's not malicious, and it's not intended to negotiate against the radio station.  On the contrary, the talent usually believes that they are offering "added value" to the relationship.  As a GM or GSM, you must watch these relationships like a hawk. Speak to your talent and engage them.  Teach them about the business of radio (most really don't understand business) and educate your reps about the psychology of talent.  Your talent is one of your most important assets.  Educate them to work with sales and clients.  I think you'll be pleased with the results.

    CRS - CAN REALLY SUCCEED

    Folks have been talking about the lower than average expected attendance at the 2010 Country Radio Seminar. This article we sent out as an email yesterday and I have received responses ranging from "you are wanting to kill the fun and make it like a corporate convention" to "You are right on the money". It's now condensed and edited in Weds and out Friday or Saturday Morning. CRB Interim Executive Director Bill Mayne says, “Our slogan of It’s A Whole New Decade is designed to let everyone know that Country Radio Broadcasters has heard the call of our radio industry and worked hard to give our seminar a face-lift. Our work is not done, but we feel that CRS 2010 is a positive step towards our goal as we begin this new decade.” A few thoughts that could turn CRS into Could Really Succeed:
    1. We need to tie owners and market managers along with head of programming into this convention.
    2. Country-oriented broadcast groups could have meetings to gear up for Spring at these meetings. Clear Channel/Jacor did this.Bring some of the cool points from The NAB to CRS to entice group heads.
    3. Establish think tanks for heads of labels and Country radio groups to brainstorm new adventures in digital delivery and promotion of products.
    4. More owners on panels other than Larry Wilson.
    5. Market Managers need to become part of the CRS process.
    6. Encourage the Market Managers and their bosses to plan and budget for the meeting every year.
    7. Stop the label participation in convention related expenses.
    8. Brainstorm to find better panels and contributors. The same old song and dance needs to give way to purposeful presentations and panels.
    9. Learn from Broadcast corporate meetings, to execute panels and learning pods.
    When we stop the Vegas party attitude and let's hang part of this convention, more Market Manager's and group heads will become involved.

    LOOK AT ALL THE TOP 40 PD'S IN COUNTRY VERN!

    The floodgates have opened and the Top 40/CHR PD's are playin' the howdy hits. I thought I was the only one in 97 to make the transition. I was sadly mistaken, there has always been a few stragglers every few years that have a real pop radio background.

    Recently, We have seen the CHR/Top-40 PD's migrate as part of their current positions and some working solely with Country stations:

    • Bruce St. James KMLE Phoenix (CBS CHR PD) (2nd Non-Country PD)
    • Justin Chase KCYE Las Vegas (Classic Hits PD)
    • Tosh Jackson KNTY Sacramento (Production Director)
    • Mark Medina KNIX Phoenix (KZZP PD)
    • Leo Baldwin WXTU Philadelphia (WRDW PD - Shelly Easton replaced in Jan)
    • Mike Preston KKWF Seattle
    I was talking with my boy Bob Glasco about this the other day. One problem is you can't get too Top-40 with Country. It's only in the tempo and delivery mind-set. Too many CHR/Top-40 PD's have gone over the edge in "popping Country out". Looking for pop-sounding only Country songs and lack of association with the Country life group. Some manager's of these stations have even disliked the format and welcomed the chance to position it as an adult music station and not Country. Dropping Country from the moniker and other tactics. Taylor Swift works on Top-40, but Daughtry "Life After You" won't work in Country. A CHR/TRop-40 PD new to Country is usually the first to try to "De-Country" a Country station. This is a big mistake. Bring the positives of Pop radio to Country, like great imaging, talent personalities, great morning shows and awesome promotions. But Keep It Country!
